Strategi Koping Karyawan untuk Beban Kognitif dan Konflik Interpersonal dalam Lingkungan Kerja Asinkron

Abstract
Studi konseptual ini meneliti strategi penanggulangan karyawan untuk mengelola beban kognitif dan konflik interpersonal secara bersamaan dalam lingkungan kerja asinkron. Temuan mengungkapkan empat kuadran strategi berdasarkan pendekatan versus penghindaran dan fokus beban versus fokus konflik. Strategi pendekatan untuk beban kognitif, termasuk pengelompokan, penyaringan, dan pendelegasian, berhasil dengan disiplin dan dukungan tim. Strategi penghindaran untuk beban kognitif gagal karena hanya menunda masalah dan sering memicu konflik sekunder. Strategi pendekatan untuk konflik, termasuk klarifikasi eksplisit dan media yang kaya, berhasil dengan regulasi emosional. Strategi penghindaran untuk konflik gagal karena akumulasi kebencian terus tumbuh. Strategi tuntutan ganda yang berhasil mengintegrasikan kedua domain melalui manajemen batasan dan rotasi peran. Strategi yang gagal mengorbankan satu tuntutan untuk tuntutan lainnya secara ekstrem. Efektivitas bervariasi berdasarkan kapasitas kognitif, kecerdasan emosional, jenis pekerjaan, struktur tim, dan dukungan organisasi. Deteksi kegagalan dini dan strategi pemulihan pasca-stres tetap menjadi komponen penting namun sering diabaikan. Organisasi harus menyediakan pelatihan dan norma pendukung yang memungkinkan penanggulangan yang efektif. Tanpa dukungan organisasi, bahkan individu yang terampil pun akan kesulitan.
